Measuring What Matters: A Framework for Employee Engagement in Indian Manufacturing

Most employee engagement surveys were designed for white-collar, desk-based workforces in Western organisations. Apply those surveys to a Hindi-speaking machine operator on a rotating shift at a Pune auto-component plant and you will get either blank forms or meaningless responses. The five engagement dimensions for Indian manufacturing

 

1. Voice and agency — Does the worker feel that their ideas and concerns are heard and acted upon?

 

2. Fairness and equity — Are people rewarded based on performance and contribution, or on seniority and personal relationships? Perceived unfairness in promotions and salary increments is consistently the highest-scoring dissatisfaction driver in our studies.

 

3. Manager quality — The immediate supervisor is the single most important variable in engagement. We measure supervisor behaviour across technical competence, fairness, communication, development support, and psychological safety.

 

4. Pride and purpose — Does the worker feel that their work matters and that the company is one they are proud to be part of?

 

5. Growth and development — Is there a visible path forward? Is training provided and acted upon?

 

Methodology adaptations for the factory floor

 

Our studies use trained field interviewers rather than online questionnaires for shopfloor workers. Interviews are conducted in the local language: Marathi, Hindi, Gujarati, Tamil, by interviewers who are demographically similar to respondents. Anonymity is explained and reinforced before every interview.

 

For supervisory and officer-level staff, we use a hybrid of structured questionnaires and depth interviews. For plant heads and senior management, we use qualitative interviews that explore organisational dynamics in depth. The result is a dataset that genuinely represents the entire workforce.
